A lot of you also said tr3butor was a name hard to grasp, pronounce, remember. You won’t believe what people googled instead of tr3butor!

Now, we say “thank you” to tr3butor and start a new chapter!

Welcome on board. Fasten your seatbelts. We’re taking off to intropia!

As we evolved as a company, we re-discovered the untapped potential of community introductions in solving recruitment challenges in Web3.

We know that the “introduction” model of recruitment has a potential to go beyond Web3 and accelerate growth, business development and fundraising models for many organisations across different industries.

Also, the company and talent profiles we’re building are probably the best tool out there to introduce yourself and find the right people and opportunities!

One of the most anticipated crypto events this year is “the merge,” where Ethereum shifts from proof-of-work to proof-of-stake consensus.

This move aims to make Ethereum more secure and decentralized. However, it has also highlighted concerns about the potential influence of centralized providers over the network.

As a result — against the backdrop of a community that holds sacred the ethos of decentralization — developers are pursuing efforts to build infrastructure that could help mitigate these risks.

One such effort is the ssv.network (SSV) — a protocol that enables the secure splitting of ETH validator keys which results in more decentralized ETH staking.

Among other issues, SSV addresses the issue of “slashing” — a penalty enforced at the protocol level associated with a network or validator failure. This is where validators or node operators are removed from the network, and a portion of their stake is burned, usually around 18 ETH.

Currently, the majority of Ethereum staking is accomplished through trusted 3rd party service providers, which adds vulnerabilities to the network and exposes stakers to slashing risks.

In contrast, the SSV protocol enables the distributed control and operation of an Ethereum validator.

Through SSV, the validator key for staking is split between non-trusting nodes, or operators, so that a certain number of nodes can go offline without affecting network performance, and no operator can take unilateral control of the network.

Splitting a validator key allows the network to optimize for:

• Client diversity

• Slashing mitigation

• Uptime (reward optimization)

• Decentralization

• Security

In short, SSV allows everyone to participate in Ethereum’s staking economy in a secure and trustless manner — from DIY users all the way to staking pools and big institutional staking services.

DAO Governance at SSV

Beyond network infrastructure, SSV’s vision for decentralization extends into its governance structure as well through the SSV DAO.

Shadi Paterson, Head of Governance at SSV, explains the rationale behind the creation of the DAO:

One must consider this type of protocol a public good. You want to allow for sufficient decentralization such that no state powers or malicious actors can take it over. And moreover, you want it to be driven by the people that are going to use it, by the protocols.

Shad describes the SSV DAO as consisting of 10 people in the core team, with the work structured around committees and working groups.

Each committee oversees a high-level project function, such as marketing, for example, while working groups consist of committee members collaborating on specific initiatives.

Shad himself is a lead on two committees — the operations committee and the marketing committee:

“I don’t manage a specific team… I make sure the committee is working and that we’re seeking regular calls and making reports. Then within each committee, we have working groups and different initiatives, and I’m ultimately responsible for those initiatives taking place.” “The way it’s managed is super loose,” he describes.

I literally just use Notion to track everything. We have a simple Kanban board with a timeline. We just tackle high-level projects, and everyone’s left basically to do their part on their own.

The People at SSV DAO

When projects are represented by an abstraction of a group such as DAOs — rather than the specific faces of leaders — it can be easy to forget the actual human beings involved.

On this note, Shad reveals some of the “superstars” behind SSV DAO who are driving the project forward:

“In the core team, there’s a guy called Austin. He’s basically proof of stake master. He advises both Lido and Rocket Pool. He helped with the Ethereum Foundation. He makes our cryptographic proofs, so he’ll prove the work mathematically. So that guy’s pretty f*****g cool.”

Shad is clearly in the company of some ‘big brains’ at SSV DAO:

“We also have another member who literally leads enterprise staking at Consensus… So he gives us all the insights of what’s going on and is able to contribute at a high level on our ecosystem strategy.”

“Who else? One guy called Madison. He also just left Consensus. He leads our growth. Why he’s valuable is because he’s able to think creatively,” he says. “I can keep on going. The team is actually pretty good.”

Decentralized Marketing & Contributing to SSV DAO

Contributing to SSV follows the standard model of submitting proposals, requesting grants, and voting. However, there is one terminology on the SSV DAO webpage that stands out: Decentralized Marketing, or ‘dMarketing.’ Shad elaborates further:

We think that marketing doesn’t necessarily need to be imposed. It can be created by the community. You just have to facilitate that.

“We do this in two ways,” he explains. “First, we allow for what we call micro-grants. Those can be considered articles or translations or hostings of Twitter spaces, general ambassadorship, and so on… this is a way to get people engaged very quickly, doing smaller tasks.”

“Then we also have what we call permission-less value [where] anyone is able to propose value to our marketing team,” says Shad. “Meaning you go to our community or forum, you have an idea, you can propose it. Or you can also propose to work full-time on it for the DAO.”

The process of joining the core team is typically a gradual, organic evolution. It usually starts with an active and invested contributor whose values are aligned with the project vision, asking to help out.

The DAO then creates small grant programs where they are rewarded for their contributions before they are considered or invited to participate in a more official role.

Sourcing, Onboarding, and Retaining Talent at SSV

Shad acknowledges that sourcing and onboarding talent is one of the biggest gaps at the moment for DAOs:

“Currently, it’s argued that the highest ROI per dollar you can spend is going to be on talent, right? But DAOs are massively under-utilizing this,” he says.

They all will want to scale, but they find it incredibly hard. Also, there’s lots of tooling and social understanding and learning to happen before that.

He also stresses the importance of creating onboarding journeys that cater specifically to the different user groups within the community:

“For SSV, there are, of course, just random token holders that are fans. Then, there are the people that might want to contribute in some way to the DAO. Then there are validators, then there’s operators, then there’s partners.”

All of these agents need to be directed and given a specific journey throughout.

Shad also suggests a focus on the quality of the community, as he shares his perspective on nurturing a community and retaining interest among SSV contributors:

“In the first, let’s say a thousand members, you’re really looking for early adopters who can buy into the vision. These people tend to be early adopters… and fundamentally understand your product in some way.”

“I think this is what you always want to focus on, and the way to get these types of people in is always just through honest communication and clear content,” he adds.

Shad shares one of the tactics for retaining community members: the “Secret Staking Society’’, essentially a gated chat group on SSV’s Discord where members can get alpha on all things from staking to marketing.

But the alpha group is just one aspect of SSV’s community retention approach:

“If you consider what people want in a community, there are two things to foster. Usually, like insights — you know, insider trading, give me something before the market knows, right? So that’s it for an alpha,” he says.

The second is you want to hang out, so it should be enjoyable… It should be fun; you should make friends… And that’s what [others] miss. There’s the customer support, they have Q&A’s, but it’s all fragmented, too high level. People need to have fun.

The SSV Token

With so many protocols launching their native token to fuel their network ecosystem, we asked Shad if there was a negative side to a protocol having its coin:

The downside of the token is that you have to spend brain cycles and management resources looking after them. That means using market-makers and considering what exchanges to be on… Then you have to consider your liquidity at all times and this type of thing.

However, according to Shad, the effort is worth it.

“If you don’t have a token, then you’re not able to have, for example, token incentives,” he explains. “Then you’re not able to incentivize testnets, of which we just ran one with over 6,000 testnet validators. Our token incentivizes. So, all in all, I’d say it’s highly beneficial.”

What’s Next for SSV

Shad reflects on the success of their recent IRL marketing efforts:

“We just ran a huge event at DevConnect in Amsterdam called ‘The Future of ETH Staking.’ We had every major player in ETH staking, which will be the biggest industry on Ethereum, in three months — Lido, Figment, Blockdaemon, and Rocket Pool. And that was really useful for us.”

He highly encourages those interested in actively growing the SSV network to apply for a grant to fund their project: “In terms of grants hackathons, we’re launching a $3.5 million grant program like next week or the week after.”

For the final note for our interview, Shad drops the ultimate industry “alpha”:

“The biggest alpha is that the merge, one of the largest events in all of the crypto (if not the largest) that will happen on the biggest Layer 1 blockchain — a blockchain with the highest amount of TVL — is going to move from proof-of-work to proof-of-stake.”

“You’re going to see that only 10% of Ethereum is staked right now; much more of that is going to be staked,” he explains. “The APY is gonna be even higher. It’s not going to be 4 percent. It’s going to be closer to ten percent on average. And that’s in Ethereum. It’s not in stables.”

It’s gonna be very bullish for anyone in the ecosystem working on the merge. And I would just keep an eye on that.

But this could also mean that employers are no longer beholden to the traditional laws that govern worker rights, pay, and conditions, opening up a regulatory gap that can be exploited.

Conventional hiring strategies are also less effective in Web3. Talent is no longer on LinkedIn profiles but integrated within the native Web3 communities on Discord, Twitter, and Telegram or at hackathons and events. This results in missed opportunities to match the right job with the right talent.

Yesterday, we held an AMA with Max Uper, the founder of tr3butor, to answer questions around the plans and vision for tr3butor. The AMA took place in the #general channel on Discord. If you weren’t able to join, here is the full recap:

Max: Hey everyone!

Max, the founder of tr3butor is on the line. Happy to see everyone here! This is the very first AMA for us.

I’ll do my best to answer all the collected questions and inspire you to join our journey, as community-first is not an empty word for us.

A little about how this will go: we’ve collected questions you sent in chats, comments, and DMs. For convenience, they are divided into several blocks: general questions, vision, team, product, DAO, and other questions that did not fit into any of the categories.

The channel will be on mute while I’m answering them. After that, we will open a channel, and you will be able to ask questions that were not included in our shortlist.

Section 1: General

The first set is dedicated to general questions about the t3butor, team, and our motivation.

Q: What is tr3butor?

Max: We are building the perfect contributor management platform with on-chain identity, reputation, matching engine, and payment tools for DAOs, coupled with a vibrant and supportive community.

We’ve started by addressing one of the major problems for every founder or DAO operator: talent recruitment.

Utilizing community-powered referral recruitment, we are ensuring a win-win-win situation, where organizations boost their speed and quality of talent sourcing, talents get hired, and communities are rewarded for their recommendations.

Recently, we have launched our Quest Board, with more than 70 organizations onboarded and a variety of ready-to-apply quests ranging from jobs to grants and hackathons.

Besides the Quest Board, we launched a Contributor Wiki v0.1, Twitter, Discord, Mirror, and a newsletter. We’ve also built and strengthened our relations with industry-leading advisors, foundations, social DAOs, talent communities, education providers, tech partners, and KOLs.

Q: How did you get the idea for tr3butor?

Max: Being in crypto since 2014, I have personally seen a massive demand for talent and suffered from the inability to hire cool people to the team first-hand, but at that time, I did not perceive this as a market opportunity or a problem that I was ready to solve.

However, in 2019, my partner and I opened a recruiting agency called Frontrunnrs, where we hired web3 talent for clients like Zerion, BitFury, xDeFi, HodlHodl, Aurora, Naga, Bnk to the Future, etc.

By the middle of 2021, the hiring problem has become the #1 problem for all the founders and DAO operators I know. It became clear that we have to build a platform like a tr3butor to help hundreds of companies solve their hiring challenges and help talents find their next meaningful opportunity.

After participating in the DAO Global Hackathon last December, we received validation of the idea and massive support for our project. Thus the tr3butor began.

Q: What’s your background in web3?

Max: I have a degree in financial economics. In 2013, I learned about Bitcoin and fell in love with the concept of decentralization. My thesis in 2016 was about the future of cryptocurrencies and their role in the global economy. So far, all predictions have come true 🙂

Despite my financial education, I have been working in management consulting and strategic marketing since 2014. In 2017, I became the Humaniq project’s CMO. After that, I founded the Byzantium agency, which helped conduct over $150M worth of token sales for clients such as NAGA, BANKEX, Crypviser, and others.

Since 2019, I have been a co-founder at Frontrunnrs, which I already wrote about above. In addition, I have spoken at more than ten conferences, attended more than 100 events in 30 countries, and served as a consultant and advisor for hundreds of projects.

Q: In simple words, how can all of us benefit from tr3butor?

Max: I like this one ;)

First of all, you can search for the best vacancies, grants, bounties, and hackathons curated by us. All the opportunities are from great companies and projects, and we guarantee that there are no and never will be companies that do not benefit the industry on our platform 🏆

The second benefit for the contributors, which is not available yet (but will be soon), is the on-chain CV and verifiable contribution history, which will allow you to easily prove your competencies, your experience and receive additional benefits that were not possible before — for example, airdrops from projects that want to attract an audience of contributors. We are already negotiating with some of them and look forward to bringing joy to you.

Q: Tell us about your team. Where are you from?

Max: Today our team consists of six people, five originally from Ukraine 🇺🇦

Now, we have two guys still living in Ukraine — Head of Research SkyNetUa and Technical Lead bostonleek.eth.

Our Head of Product Oleg and DAO Success Manager Viktoriia live in the Netherlands and Poland, respectively.

Our Content Writer and Researcher cy is an American who lives in Thailand.

And I am also Ukrainian, living in Lisbon currently.

Every team member has at least ten years of experience in their professional field, and each of us is a big fan and ambassador of web3 and its values.

The first batch of questions is covered! We’ll highlight our mission, vision, and plans in the next couple of questions.

Section 2: Mission, Vision & Plans

Q: What are the global problems in crypto? What do you want to get rid of?

Max: There are tons of problems globally in crypto. We don’t aim to solve all of them but focus on the problems related to onboarding new contributors to web3, helping existing contributors to find their next epic challenge, and improving coordination between contributors and organizations in web3.

The first problem that we are now solving is the problem of recruiting. This is one of the most significant pain points in the industry. Accordingly, our community recruiting solution seems to us the most optimal and promising in the context of how the entire web3 ecosystem lives and works today.

The contributors’ problem we solve is finding and selecting the best opportunities for professional development and participation in the industry — from small events and bounties to grants and hackathons.

Q: What are your plans for the next 6–12 months? Some cool news, alpha leaks, hints?

Max: We have quite ambitious plans for the next 6–12 months, but we are focusing primarily on what we want to achieve in the next three.

Firstly, there will be a relaunch of the platform with a new design, which is absolutely unique for similar platforms. And it seems to me that this will be our unfair advantage, which will immediately become head and shoulders above all other competitors.

Contributor profiles, company profiles, and referral profiles will already be available in this product version.

We will launch our community recruitment module in September with 5 leading companies in their niches that will offer significant rewards to contributors for helping to source talent for them.

In addition, we plan to conclude the ‘NFT You Cannot Buy’ campaign and distribute the first NFTs to launch pre-governance and truly be co-owned and co-operated by contributors.

In terms of stats and numbers, over the next 6–12 months, we plan to grow at least 5–10x times in terms of the number of organizations listed on the platform, available opportunities, Twitter followers and the Discord community

In addition, we have plans for a vast number of unique partnerships and the closing of pre-seed and seed rounds. And over the next 12 months, we will try to launch our on-chain profiles, transfer the entire system to decentralized rails and launch a full-fledged DAO that will influence the roadmap and strategic decisions of tr3butor.

Q: What’s your long-term vision for 3–5 years?

Max: No complex system was initially designed as a complex system. Therefore, according to the lean methodology, our primary goal is to move iteratively. We aim to increase the number of services we provide and the number of problems we solve.

In 5 years tr3butor will be the most significant talent community and professional network in Web3 consisting of an ecosystem of products that facilitate education, onboarding, coordination, and cooperation of Web3 builders.

The second block of questions — is done! Next — probably, my favorite set of questions — about the product.

Section 3: Product

Q: What’s the difference between tr3butor & other job boards in the market?

Max: We hope that in 6 months, the answer to this question will be obvious, but now I will answer this one 😉

We call tr3butor a ‘job board on steroids’ for a few reasons:

First of all, it is web3 native, which means we have not only vacancies but also bounties, grants, hackathons, and other native web3 opportunities for contributors.

Secondly, we really care about our users and want to make the search, selection, and application process as easy and friendly as possible. Something that is not currently on most other job boards. 🏄‍♀️

Thirdly, all the talent opportunities on the platform are verified and curated by us — you can be sure that you are applying for a cool and worthy company with a good culture, decent salaries, and a mission that we personally believe in.

For us, the job board is a key and integral part of the product, but it is not the whole product. We don’t want this to be a site you visit every year when you need to find a job.

We want it to be a community where you learn, have fun, make friends and partners and receive offers that match your goals, personal mission, and values the best way.

And finally, this is community-powered recruitment that allows you to share open opportunities and receive rewards for successful hires.

Q: I see the buttons “Share and earn” / “Refer and earn” — do they work? How I can earn with it? 💸

Max: You may not only see them, but you can already use them!

At the moment, both “Share and earn” and “Refer and earn” are in test mode. For now, you cannot receive a monetary reward for sharing and referring your friends. But we celebrate everyone who uses these features and will reward them. In a few weeks, we will be launching a new Genesis NFT’s OAT that will reward the use of these two features.

And around the end of September, we will launch the first 5–10 companies with real crypto-rewards for recommending friends for their vacancies. These will be the leading companies, and we promise that your friends will be grateful to you if you help them get a job in one of these companies.

In the future, you will earn $3–30K from each successful placement that you help organize.

Q: I often hear about SBT, digital Identity, reputation, and on-chain CV. Do you plan to implement smth like that? It would be cool.

Max: I’m glad that you, like us, are in a bubble where you can hear about these technologies. We believe in each of these and plan to gradually implement these technologies in tr3butor.

We followed the concept of SBT and worked on it long before Vitalik formulated it in his paper. We plan to use them in tr3butor as soon as we are ready for it. We focus on specific value for our users — contributors, communities and employers. We will implement on-chain CV, verifiable contribution history and other features related to digital identity and SSI (self-sovereign identity) over time.

The first thing we started working on is the on-chain CV and the ability to create a web3 contributor profile, where you connect your wallet and get your score depending on the credentials that this wallet has and accumulate your reputation pseudonymously or openly, as you wish.

Section 4: Genesis NFT

Q: What is Genesis NFT, and what’s in it for me? It looks like NFTs are not so popular in 2022. Why did you choose the NFT format?

Max: First of all, we’re familiar with the NFT concept since 2017, and we are not responsible for the 2021’s hype around it (i promise!). So we consider NFTs in their initial sense — as an ownership certificate and a beautiful way to reward contributions and distribute power.

As a tribute to Web3 builders and our early adopters, we’re introducing the tr3butor Genesis NFT.

The tr3butor Genesis NFT will act as an enhanced pass into the ecosystem we’re creating. While our platform will be open to everyone, holding our NFT will unlock many exclusive privileges within our ecosystem.

To get Genesis NFT, you need to collect at least 3 out of 9 possible OATs. OAT is an on-chain achievement token. In fact, this is a free NFT that can be obtained for some on-chain or off-chain achievements (e.g., holding some tokens, having some credentials, performing simple tasks like following Twitter, etc. )

For now, we have 4 OATs available:

’Early bird’ — there were only 1000 of them for early community members, and it is already minted out. #🐣│claim-early-bird

’Innovator’ — OAT that we give out to anyone who has either deployed a smart contract or voted in a DAO. #💡│claim-innovator

The following OATs will be used to reward contributors in the tr3butor community. These are the people who will help to attract more users and partners, share our talent opportunities with friends and subscribers, will help us improve our product and community 🦾

Also, we have prepared a few (so far) secret tasks that will help everyone earn their NFT genesis.

Q: Why did you launch the Web3 Contributor Survey? How can it help the industry?

Max: We started W3CS for several reasons:

The first and main reason is that we, as people with extensive professional experience, sincerely believe that the market in which you cannot make data-driven decisions is not mature enough.

The more data you have, the more quality decisions you can make, the more sustainable business you can build, the more long-term benefits for all market participants. 🏆

The second reason is more egoistic. Based on this research, we are going to improve our own product and marketing hypotheses in order to provide you with the best possible service and experience.

Thirdly, W3CS helps us to partner up with a large number of important infrastructure players and get allies who will support us for many more years on our way.

We are making these results available to everyone as a public good to build our reputation as a project that is not just trying to extract value from the market, but also improve it in the long run and provide mass adoption.

Q: I’ve got just 1 OAT. And for me, it looks tricky to meet the requirements of 3 OATs for 1 NFT. I’m not a member of communities like Developer DAO etc. Will you provide other chances for ppl like me to get the Genesis NFT?

Max: The NFT campaign is designed so that every web3 contributor can get our NFT with some effort. If you have just one OAT and it is a Participator for W3CS, then you shouldn’t worry.

You will still have the opportunity to get at least 2–3 OATs just by making useful contributions to tr3butor (e.g., promoting us as a platform, sharing our vacancies during the community recruitment campaign, and helping our community to grow and prosper).

Q: Are you planning some kind of ambassador program? I would like to contribute somehow. For example, I’m good at community management. How can I help you?

Section 5: DAO & Token

Q: You mention ‘co-owned and co-operated by contributors’. Do you mean you’re a DAO? WDYT about DAOs?

Max: I strongly believe in DAO as the next stage of organization development. I believe that with the help of DAOs, we can build more fair, independent, and scalable institutions — from educational to investment ones. 🤝

Of course, we plan to make tr3butor one of the biggest and most successful DAO in the industry. But since we have been deeply immersed in crypto and web3 for a very long time, we understand that a DAO launched at the wrong time can become a factor that will kill the project. Therefore, we approach this very accurately.

The foundation of tr3butor DAO will be built with the help of Genesis NFT. Full decentralization and transition to a pure DAO are planned no earlier than in a year when we find a product-market fit, gain a critical mass of users and be ready for project tokenization.

Q: Do you plan a testnet?

Max: We are not planning a ‘testnet’ because we are not a protocol. We plan to use technologies that have been battle-proved and have shown their scalability.

However, we are going to use the power of community to test out everything that we launch, like the Share & Earn feature. Those who are ready to help us in testing and improving our product will definitely be rewarded.

Also, NFT holders will be able to be the first ‘testers’ of our On-chain CVs and other cool features in the future.

Q: Wen token?

Max: We are not ready to share any details of tr3butor TGE. The only thing we can promise is that the token won’t be launched before we find a product-market fit and gain a critical mass of users.

Tokenomics is being developed in partnership with the brightest minds in the industry, and we are committed to making it as healthy and beneficial as possible for everyone in the ecosystem.

No more questions about tr3butor (but you have the opportunity to ask more at the end of the session), but we had a lot of questions about working in crypto, let’s answer them too :)

Section 6: Working in Crypto

Q: What personal skills should I have to be successful in the web3 industry?

Max: In addition to hard skills and deep understanding of web3 philosophy and technologies, I would name the following three traits as key success factors:

1/ Optimism

You will go through despair, pain, scam, rekt, disappointment, crypto winters, etc. And you really need to be an optimist and believe in the industry in order to successfully go through this :pain:

2/ Curiosity

Crypto is a dark forest, so without curiosity, you won’t be able to walk in really deep. Curiosity is one of the most important skills I recommend developing.

3/ Openness

All the coolest things in the industry like Defi, NFT, GameFi, etc., were something that a group of crazy people were doing. And everyone else was laughing at them. And those who first stopped laughing and started trying something new, they were the winners.

Therefore, I wish you to always remain open. And if you see someone laughing at someone, maybe the person being laughed at will be right (and rich) in a year.

Q: What crypto roles are in most demand? Where are most of the opportunities in crypto? Which cool companies are interested in hiring?

Max: This question is too general. I will try to answer based on my experience as someone who has helped dozens of companies hire employees over the past few years.

There is always a demand for engineers, especially those who write secure smart contracts — Solidity, Rust Engineers. 🛠️

There is always a demand for Front-End Developers and Full-Stack Developers who can build a project from scratch.

Strong growth and huge demand for Product Managers and UI/UX Designers. We urgently need cool product people who can bring web2 standards, and allow web3 products to stop being something funny for a small bunch of geeks, and become something that can really get millions and millions of users.

Q: What blockchain is the most promising for getting a job? 💸

Max: It is difficult to get a job in the blockchain lol.

But if your question is ‘what ecosystem is the most promising to work with?’, I would say that these are Ethereum and L2 solutions that are currently under development like ZkSync. From L1, I personally believe in NEAR only, but this is not financial advice and I could be wrong.

Q: Are you hiring? Do you need some help from me?

Q: I’m super excited about web3, but atm I’m new to it. Pls provide some tips on where to start and what to learn.

Max: I always recommend beginners start with the fundamentals.

Bitcoin and Ethereum whitepapers are a must. As well as Melanie Swan’s book “Blockchain’s Blueprint for a New Economy” and “How to DeFi” by CoinGecko.

And I highly recommend studying the materials from our Contributor Wiki.

Q: Which Twitter influencers, newsletters, or sources would you recommend to stay up-to-date with the industry?

Max: It’s hard to name all of them. I’d recommend following me on Twitter, and following the people I follow. And DYOR before following anyone.

Q: What are some of your favorite crypto tools/apps? What would you like to share?

Max: I’m working too much to have free time to explore new apps and tools.

But here is the list of what I use on a constant basis:

Q: Where do you get your energy/motivation from? Does work-life balance exist in crypto? Sometimes I just don’t want to turn on my laptop.

Max: It’s a hard question, and everyone should answer it themselves. I get my energy and motivation from being ambitious enough and not rich enough to do nothing, lol.

So I just wake up, meditate and start working every single day. Sometimes I feel like shit, sometimes I don’t want to touch my laptop, too. Then I just meditate, open my laptop, and start working.

Work-life balance exists, and you should take your time during crypto-winters to chill and relax, cause during bull market you don’t have any work-life balance. You have a work-trade balance, but no life in this equation.

Q: What future do you see for web3?

Max: Unfortunately, I can’t see the future. So let’s ask someone who possibly can: midjourney 😄

Q: The question is not really about web3 or development. How do projects find moderators for social networks? Is it possible to get a paid job, for example, if you know Discord well, set up bots, and prevent scammer attacks but do not have the skills of a community manager?

Max: Good question!

I would go and apply for 5–10 community manager vacancies to find out if you’re good enough or need to develop some specific skills.

Also, you can start contributing to several DAOs for free and gain the experience you need to get a paid job.

Community recruitment is the ultimate solution to catalyze the Web3 revolution

Hiring is and always has been hard, no matter what industry you’re in.

Forming strong teams can be the difference between your organization making it or breaking it, so hiring can be one of the most stressful aspects of your venture.

In Web3, the challenge of recruiting the right people is compounded by the unique characteristics of the industry, including:

Limited crypto-literate talent pool

Even prior to crypto, developers and technical professions (e.g data scientists) have always been a rare breed of talent. It makes sense that with Web3 in the early stages, blockchain developers will be even more in demand.

Unfortunately, Web3 recruiters are faced with another limited talent pool: people across a variety of skill sets but with a baseline understanding of Web3.

Whether it’s designers, content creators, community managers or marketers, they also need to be crypto-literate on top of just being good at their classical skills.

Contributors are a selective bunch

Web3 is intertwined with the spirit of individual sovereignty and worker empowerment. This means that contributors are likely to be discerning about the culture, values and mission of the organization they contribute to, beyond the compensation package.

Having one job in Web3 is also increasingly viewed as old school, which can make it harder for contributors to commit their full capacity to your venture.

Web3-native talent is not on LinkedIn

LinkedIn works fine as an online tool where you can filter profiles by expertise and contact them.

But it’s passive. YOU have to put in the work to identify candidates that fit the profile. Then you’ll need to contact each candidate individually and perhaps customize your message then pitch your organization.

By and large, LinkedIn serves its purpose as a repository for resumes but doesn’t truly leverage the unseen networks and connections within the Web3 community. That’s because native Web3 talent is not there anymore. It’s now on Discord, Twitter, hackathons and events.

The result? Missed opportunities to match the right job with the right talent.

We’ll say it again. Hiring is hard. Hiring in Web3 is even harder.

We emphasized this so that you realize (if you haven’t already) that you’ll need to update your mental framework for hiring strategies in Web3. As the space evolves, we expect new tools and tactics to emerge as employers seek out the most effective approaches for acquiring new staff.

Stats point to referrals as the solution

What do we already know about effective recruitment strategies in general?

Hiring statistics show that 82% of companies prefer using referrals as their recruiting strategy because it yields the best ROI. The benefits are very clear and surpass conventional methods:

Higher quality candidates - Candidates sourced through referrals are 4x more likely to be hired than through conventional methods

Increased cost savings - Each employee hired through referrals leads to an average savings of $7,500 in productivity and sourcing costs

Longer retention rates - 45% of employees sourced from referrals stay for longer than 4 years while only 25% of employees sourced through job boards stay for over 2 years

Faster placement - The average number of days it takes to fill a position without referrals is on average 60 days. However with referrals the average can range between 20 to 40 days.

As a peer-to-peer, bottom-up, decentralized ecosystem, it’s safe to assume that in Web3 the impact of personal referrals would be even higher.

Gitcoin is a platform where coders and developers can get paid to work on open-source software in a wide variety of programming languages. Users can also submit their own project ideas to the Gitcoin platform in order to crowdsource funding from contributing donors.

Our guest: Morten Pedersen, Program Lead for Hackathons & Bounties at Gitcoin.

tr3butor: What’s your personal story? How did you become a Web3 boss? How did you get here?

Morten: I was the product manager of a team in a large tech company doing emergent technologies. But we never got any anchoring for the products we made. That's when I got more and more interested in working with the people that actually build shit that gets anchoring.

I started working with Raid Guild. I was in Season 1 there and I did strategy work and business development on different projects.

That was my first taste of fully remote decentralized work and working in a DAO. And that was kind of the origin story of how this all started. If you want me to continue, this was my path into GitCoin as well. I don't know if you saw the shitposter/memelord job description that Gitcoin put out last spring. They actually put out the job ad saying, we are looking for a shitposter/memelord at Gitcoin. The annual salary was 80K-200K or something like that.

It blew up on Twitter because when you grew up, you'd never think that there was going to be a job opening for shitposter/memelord for 100K a year.

But that is happening right now. So I reached out to Gitcoin. I sent Scott [Scott Moore, Gitcoin co-founder] some emails with some good memes and my backstory and stuff. But with my background in the more technical aspects of business and emerging technologies and blockchain, I was needed more in another position. That was my entrance to Gitcoin. I had some good calls with the team and they liked me, so they hired me.

tr3butor: Right, right. Could you tell us more about your current role and what you're responsible for? What is challenging? What do you love to do? What do you have to do?

Morten: My role is the lead for virtual events. Basically Gitcoin consists of two products. We have the grant side and we have the event side. Now, we’re splitting more into a DAO and a holdings company. I'm still with the holding company working on virtual events.

So I do hackathons and bounties at Gitcoin. Bounties is a product where anyone can come and tool their GitHub issue. Now we are deploying a new feature where you don't need to pull, we're not that connected to GitHub anymore - but you could put up bounties on Gitcoin and people can work on these bounties and receive the prize in crypto if they are the winning submission for the bounty, just like how you’d expect bounties work.

tr3butor: Could you explain a bit about Gitcoin? What’s the reason or inspiration behind the creation of Gitcoin?

Morten: The reason this all started was because open source software sees around $500 billion of value flow through it each year. The developers behind that software that made this in their spare time on the weekends, but they never see the money, right?

They did this because they saw a need in the market and they were helpful enough and skilled enough to make it. We want those developers to get paid as well.

Because open-source software is a public good. It's a digital public good, something everyone can use to spin up a new startup or a new website. That's what we're trying to do on our bounties product.

tr3butor: How do you work with Web3 organizations? Why would they want to engage with Gitcoin? What’s an example of how they can get involved?

Morten: We want open source projects to come with their problems and their required feature improvements and offer them to their community to build it for them, and they pay them out.

On top of that, we have hackathons. We bring in sponsors that actually get this set time period of a hackathon. It can be an exclusive hackathon or an open hackathon. Open hackathon is when the events team sets the topic for the hackathon and partner projects can jump into a sponsor position. Right now we have the L2 Rollathon going on. So we picked a topic that we felt fit the narrative right now in the market. Well, we have L2 2022, right, the meme?

We want L2s to flourish and our ecosystem partners in the space are well within our mission, vision and values. Then we brought on sponsors that felt the same way to put out the bounties and the prizes in that hackathon. For exclusive hackathons, we often have “larger” sponsors or customers coming to us saying, "Hey, we know Gitcoin has a good community of developers. You have a wide reach and you're a well-known brand. So we would like to have our hackathon hosted on your platform because we need that reach.”

It's a win-win situation for them because first of all, they get their bounty solved.

They get new ideas, they get problems fixed, they get new features, but also Gitcoin enables them to funnel Web3 native developers into their social channels, into their Discord, into their developer programs.

So that's kind of what we do with the hackathons and events that I'm leading.

tr3butor: Is Gitcoin using its own model to get more work done for Gitcoin? We found this one volunteer about Greenfield book translation, but why are you not massively using volunteers, grants and hackathons to build Gitcoin in itself?

Morten: That's a good question, and we are starting to do that more and more. The reason we haven't used it that much before is because, to be honest this platform or the events product was made back in 2017 by Kevin Owocki in his basement and after that, it's just been like quilted on top of it so the code base is very messy. It's hard to have people come in and work on it without having our engineering team watchdogging and helping them and supporting them and giving them the correct documents. But right now, in the Rollathon, we are having a joint bounty with Polygon to implement Polygon as the payout option on the event side on the bounties. So that's like, that's a super good way of dogfooding our own product.

tr3butor: We agree that L2's are the next thing in the market, and L2 wars are inevitable in the future. So what else besides L2's do you consider as promising niches in Web3 or not promising but hyped ones? Where would you recommend to go for someone coming to Web3 to work for the next, let's say two years?

Morten:

I really think UX is a very underworked part of Web3. There are so many people wanting to get into this and expectedly they don't understand much when they first try out a dApp or even get their MetaMask set up. A large part of Web3 is pretty janky.

That and - I'm just gonna tag along with Vitalik on this one - social recovery wallets is a huge one. And that's also UX I feel, because having your seed phrase remembered or put away in a bank box or whatever, is not viable long-term if you are going to be your own bank. So that's like my two top things.

Another thing that I noticed is like right now we have like this art, it's kinda ending or like ebbing out at least, like the NFT craze. This is part of what traders like to call the super cycles and it kind of correlates to that. So we had the ICO era back in 2017. Some of those projects still exist and are awesome. Take for example Aragon, orOcean Protocol, still building cool products. But some of them were just fads, or most of them to be honest. And I feel the same way about where we're at right now with NFTs. We have all these fads.

So like the 10K PFP projects. Yes, that's a very good start and we have to start utilizing these token standards somehow. So I don't want people criticizing them because that's also how DeFi started, like what is this magic? We can't revolutionize finance through magic internet money, but we could and we are.

It will be the same with NFTs, we will find the correct use cases for them in the future.

Just think long term and don't fall into that mentality of a get-rich-quick NFT 10,000 PFP kinda thinking. That would be my tips to new people in crypto.

tr3butor: Okay. So the opposite question, what would you NOT recommend to get into besides 10K PFP projects?

Morten: Do your own research, basically. Try everything, but do your own research. You learn mostly by trying at least. So do invest in an NFT project or do buy an NFT or do - this is not financial advice - but do experiment with DeFi. Just to see how it works. You learn so much by doing it, going that way.

So me and a group of friends - I don't know if you've heard about Rainbow Rolls - but we actually were kinda mesmerized and were like “they can't keep doing these 10,000 PFP projects, it can't be sustainable that everybody's doing this right now”. Ironically; “we could do this, but for the public good”, we said to ourselves. So we started this project called Rainbow Rolls, which is a 10,000 PFP project. But before we minted it, we agreed to donate the funds that we raised to Giveth, Gitcoin and RIP Medical Debt. Through that project, we have donated $100K to Giveth and Gitcoin and $100K to RIP Medical Debt. RIP Medical Debt is a very special project because they buy Medical Debt in bulk and they pay down medical debt for families.

By minting our PFP for a good cost, they get this awesome, cool toilet paper PFP that’s satirical, because it's a toilet paper themed NFT. We have toilet paper NFTs and through minting that families medical debt get paid down. I think it was 5,200 families' medical debts in the US. All of those 5,200 families got a personal letter from RIP Medical Debt saying that Rainbow Rolls on the Ethereum blockchain helped you pay down this debt. So basically that is probably 5,200 families that got like, life saving help from Ethereum and crypto that they probably never heard about, and now they're like, what the hell is this Ethereum? Well, this is amazing, right?

NFTs can be used as a way to fund public goods and do stuff like that as well. You can bake in cool mechanisms, royalties, everything.

tr3butor: So, work life balance. Crypto is where people come just for the chance to be a part of the ecosystem. But many of us are working too much, and are either alone or lonely. Is that true for you and others working in Web3? How can we make Web3 workers feel more special and satisfied and have a high morale?

Morten: I really feel some of the points you mentioned there. So first of all, coming from a tech background in a corporate company where you have like so many people and crowded offices and cubicles and canteens with lunch together and stuff like that, it is kind of hard to actually get alone time and deep work.

Basically it's such a shift in how you work. But first of all, you get used to it, but you also have to be the kind of person that is not super needy for attention all the time.

For example, in our DAO at least, we have a lot of social sessions during the week. We have the Gitcoin demo hour, where anyone can come and do a demo of whatever. It could be a new feature they made or some art or showing how to do a kickflip, like anything. You can request them to have a demo day. And we have this every Thursday, and there's tons of these kinds of small meetings that people gather in and just talk and chat and stuff like that, which helps a bunch on that feeling of being alone at work.

Another part of this is, I know we have met at events, right?

Going to events is a huge part of Web3, and it's very recommended.

I urge every person, especially the ones that work remotely alone, perhaps with no other crypto people in their city, to go to these events and just network and have fun. Like, where I live I don't have any friends that work in crypto or Web3. So basically my time to meet people in the same space is at these events. Or otherwise I have to meet them on calls and stuff like that. Luckily it all depends. This is not a requirement towards new people wanting to work in Web3.

If you're looking for full-time work and not doing freelance work, then find an organization that values that. Find an organization that actually pays for their employees to go to these events to meet up in person and not just stay home, because as you said, the work hours are crazy.

tr3butor: So now that you’re sitting in the middle of it, do you have a better view of the crypto markets? Does it make you a better investor?

Morten: When I started working full-time in crypto, I thought, this is amazing. Now I can combine my work with what I'm interested in. I can follow the market and I can do my work, but I've never been less updated on how the market is because I'm working with the actual Web3 projects all the time, their products, their teams, their mission and their vision, not their crypto valuations. The market just goes, I don't have time to look at that anymore.

But the good part about it is - when you're in it, first of all, you start to really believe in the people, technology and the whole “revolution”. You don't get nervous by these downturns anymore. In the early days I stayed up at night looking at the charts and shit. I never look at the charts anymore because this is the future dude. There's no way around it. So that's the good part about it.

tr3butor: Do you see any trends in the non-tech opportunity space? You mentioned that UX is a big thing and things like social recovery wallet, but what about people who come from a non-technical background? Like what should they be looking at for Web3? Or what can they even do?

Morten: There's been a lot of rage on Twitter with all these “oh, we need community managers”. Community managers right now are super valuable, but they’re going to be even more valuable. A community manager has mainly one dude or dudette in Discord following up on all the chats and handling the roles and all of tht.

But a community manager could do so much more of the strategy work around it, stuff that is super important.

How can we make a better onboarding process? How can we educate outbound with our project? So marketing people are needed.

Partner success is also super important and very dependent on what kind of product you have. So for my team, we just hired two new partner success managers, and they are doing brilliantly despite having no experience in Web3.

What we did is, I had blockchain one-on-one sessions with them, and I educated them on things like, what are these partners we have - the customers and our sponsors in hackathons that have recurring hackathons with us. What do they do? What is their product? What do they need? What do they want? Stuff like that. And the partner success managers that we hired, they have become experts in our customers. So it's very similar to Web2 like being an account manager, but also like you get all these technical, like facets around it, which is super intriguing. And then it makes you dive into the crypto rabbit hole as well.

Every non-business or non-tech role or experience can find their place in Web3 - it's just about adapting. It's about being open to learning a bit about the technology behind.

Because right now at this stage with the "bad UX", you have to have some kind of technical understanding of what happens in the background to be proficient in a business role as well. So be open to learning some technicals, even though you are a business guy or girl.

tr3butor: So non-technical people should pick up some basic technicals in order to onboard Web3 better.

Morten: Yeah. If you're in a role where one of your tasks is to onboard people, yes. If you're in a role where your task is to support customers or partners or strengthen partnerships - yes. You also need to learn technicals because you need to understand those partners' projects and those projects are mostly technical. If you're in a role where your task is to support customers or support partners or create partnerships, yes. You have to touch on it, so that will be my tip.

Just be open to lean into the more technical aspects of blockchain and Web3, even though you are in a business role and you have a business background.

tr3butor: I think that in Web3, in crypto, we live on this intersection of finance, ideology and technology. If you start as a technical guy, you need to learn finance and game theory and society and all this basic stuff, to be able to code like blockchain systems. Same with non-tech people, to market blockchain products, you need to understand that technically.

tr3butor: One last question - every potential new business is about Web 3. Even a coffee machine is Web3. But it’s all kind of confusing, it’s abstract. What is Web3 for you? What projects come to mind that you think represent the real Web3?

Morten: I don't want to toot our own horn so I'm not going to talk about Gitcoin and how we are transforming funding of public goods. But to me, the real Web3 or what could show Web3 in a cool way is, for finance people, DeFi, and for artsy creative people, it's NFTs. Just going a bit behind the scenes on how that stuff works is like magic. For a finance person used to traditional banking and the bureaucracy and the middlemen, if they see DeFi and they can see that you can have custody of your own assets if you can show them that you can set up this wallet.

You can put them into yield strategies. You can magically transform them into other tokens or fractions of tokens, or fractions of art. And you can lend and borrow and all of that with a single click.

That is enough to kind of show the power of Web3 to these people. And that's how I normally do it as well. So resources like rabbithole.gg are super valuable in just showing off the potential of the Web3 future we're looking at. I don't want to mention specific projects, but yeah, DeFi as a whole is just like magic internet money. It's Web3 101, I guess.

Crypto markets can feel like a rollercoaster ride. Many think these cycles are influenced by BTC halvings while some think that influence is waning. What we know for sure is that markets are all about cycles, and bear markets are inevitable.

In fact, bear markets are useful for industry development. It’s what separates the serious long-term builders from the short-term speculators.

Anyone who’s joined the crypto space in the past 2-3 years might feel a little bit down or worried about the prospects of the industry. However when you check in with people who have been involved with the industry for 5-10 years, they’re absolutely chill and just focused on building. In fact they yearn for the quietness of bear markets to build in peace.

This is why bear markets are the best time to seek advice from OGs in the crypto space. In this article, we talk to the founder of tr3butor Max Uper and several other Web3 OGs, some of which have been involved in the space since 2011.

Keep BUIDLing

If you talk to the OGs, they’ll say bear markets are often a blessing in disguise. Things get quieter and the builders keep building.

This is usually when the best products get launched and teams that are able to manage their treasuries responsibly survive.

Products that can prove use cases and market fit during bear markets ultimately thrive in the long-term.

It was only through a bear market that great products like Compound or Aave emerged, which then led to a DeFi revolution that triggered the next bull cycle.

According to the CTO of pyrpose and former team lead at CEX.io Oleg Kudrenko, it’s best to remove the expectation that markets will reverse anytime soon, then build your strategies based on that.

Community is your lifeboat

Even the most experienced investors are affected by downward price trajectories. Bear markets can be a challenge for anyone's mental health.

It may sound easy to just “keep your head up and stay positive”, but it’s actually easier to fall back on your friends or community when the going gets tough.

When you join communities or surround yourself with like-minded folks, you won’t feel so isolated. Friends can help you weather the bear market better.

Bear markets are also a great time to build new relationships which you can carry into future endeavors.

Andriy Velykyy, co-founder and CEO of Allbridge, recommends to “educate yourself and look for like-minded people. When the bear market will pass, together you will launch a unicorn into space.”

The simple act of joining a Discord and attending various events or conferences will set you on your way to surround yourself with more friends. You can start by checking out the list of crypto / Web3 events maintained by tr3butor.

Pick an extreme path

Sometimes extreme situations require extreme measures. Either take a very conservative or very radical path. This may sound controversial but could prove to be the most rewarding approach to coping with the bear market.

The conservative path is to simply join a very well established company to weather the storm.

The radical path is to join a team that is working on a crazy, high-potential project - a moonshot that’s led by a bunch of crazy developers that you can barely understand. It won’t be the smoothest ride through the bear phase, but you’ll be sufficiently distracted building something disruptive where your potential returns could go through the roof in the next bull run.

Alternatively, you could also choose to balance both the conservative and radical path by joining a well established company on a full time basis while contributing to the crazy moonshot project on the side.

Focus on financial resilience

One of the first things you need to do is start stocking up on instant noodles and cut down the flights on the private jet. Just kidding:)

Instant noodles and private jets do sound extreme, but the point is really about keeping a tab on any extravagant expenses and trying to cut down where you can. The more fuel you can conserve during the bear cycle, the more runway you’ll have to set yourself up for the bull.

Andriy says it clearly: “Analyze your expenditures: drinking champagne on the New York Rooftops may not be a good idea, instead go for a beer at the beach.”

Try to avoid getting stuck in illiquid assets (NFTs, shitcoins, etc) and build a steady income stream that isn't reliant on market conditions. If you have excess capital set aside, you’ll be able to invest in assets at a severe discount during the bear phase.

In the bear market, founder of CryptoAlco Nike Long holds onto the wise saying “this too shall pass” and offers this advice:

“As in the real world, in the crypto world, the main goal is to survive. Save your funds. Take care of your project. Survivors of past crypto winters have been generously rewarded by the market for having endurance. The industry is growing and evolving, so there is a non-zero chance that you will be rewarded again in the future. Just survive.”

Get that alpha

Web3 can be a little bit like the Wild West. Ok, ok, so it is the Wild West. To survive even in a bull market, you’ll need to learn how to duck the random rugpull bullets and stash your ammo safely, all while making the right friends at the bar.

Bear markets are the best times to try out and experiment with Web3 projects. With less noise and low hype, you’ll be able to take your time to investigate which projects have their act together and are truly building, plus gas is cheap so you can test out transactions to your heart’s desire.

Trying or testing different projects can be rewarding. For example you could get airdrops like the ENS airdrop just from registering an ENS domain early. That $25 domain purchase led to thousands of dollars for the early adopters.

In the previous cycle, tr3butor founder Max Uper kept actively participating in the space, but also built on the side a Web2 recruitment business (Make It In Ukraine) to have 'delta-neutral' income. When DeFi summer happened, his company started working with Web3 clients, which led to scaling the agency business almost 2x in 2021. This also helped him get unrivaled expertise in Web3 HR and became the foundation for tr3butor.

Take advantage of the discounts in the bear market to invest in projects run by friends that can deliver, or try to gain access to other projects with high potential that are looking for funding. For example, Max has always kept investing, learning and researching about new projects in order to prepare for the next bull run.

Who knows? While you DYOR, you may also stumble into other opportunities to contribute during the bear phase.

Wise time management

Time is money, and you’re wasting good money if you’re not using your time properly. Instead of staring at the charts going red and fretting, focus on making use of this downtime to upgrade yourself.

Educate yourself on new topics like zkRollups or Layer2s. We’re still early, which means that the space is constantly evolving and you don’t want to miss out on the next meta.

If you’re feeling like taking a break from crypto, then do so. Build some new skills such as copywriting, on-chain analytics, game theory or take a short sabbatical, cultivate some good habits or find a hobby that you enjoy.

Andriy suggests that taking up sports, eating healthy, spending time with loved ones and reading some good books can help avoid getting depressed or burned out.

Positivity sparks change

Many of us fall into the trap: You get into bed, turn off the lights, check Twitter one more time and get sucked into the bottomless scrolling of doom-and-gloom news reporting on the crypto crash and its impact.

If you catch yourself spiraling down the vicious cycle of negative thinking, take a deep breath and do what you can to snap out of it, because doom thinking can get you REKT.

Staying positive in a negative environment will definitely test your mental strength. However, it’s well worth the effort, because positivity keeps you resilient and resilience can take you to where you want to go and perhaps even bring others along as well.

Don't be naive, don't be cynical – be realistic. But keeping a positive attitude and supporting others gives you ultimate superpower that helps you and your folks to go through any obstacles.

Some sound advice from Andriy: “Do not panic, do not listen to those who shout that crypto is all over. There is a cyclic pattern - now we fall, then we will rise.”

Also as Nike puts it: “There are destructive people everywhere. The main thing is to know your answer to the question “why am I in crypto?”.

Crypto has clearly moved beyond speculation to having real world use cases. As these tectonic shifts take place and with investors pouring in about $30 billion into blockchain startups, the demand for talent in Web3 or crypto has just surged.

According to LinkedIn, crypto job postings grew 395% in 2021, outpacing the wider tech industry. Coupled with the Great Resignation we’re witnessing a great migration of talent from Web2 to Web3.

State of the Market

As VCs piled in more than $30 billion into Web3 startups last year and even though there’s recent weakness in asset prices, the trend for venture funding hasn’t slowed down. In fact, according to The Block Research, startups have received nearly $12.5 billion in venture funding, a sector high, which has continued to increase for seven consecutive quarters now.

There’s 65 companies in Web3 that have achieved unicorn status with $1 billion or more in valuation. This makes them as or even more competitive than Web2 companies in attracting and retaining talent.

DAOs are also becoming easier to spin up. As of 2022 the DAO market cap is around $26 billion according to CoinMarketCap (CMC). In fact, CMC does not take into account all existing DAOs. To complete the picture: according to DeepDao, at the time of writing, there are 4834 DAOs with a total of $9.7B in their treasuries.

Recent data compiled by Galaxy Digital Research shows how the venture funding was distributed in the ecosystem. The largest portion of the venture funding was channeled to more traditional crypto companies offering trading, investing, exchange, and lending services. However there was also a growing trend of funding being invested in more native Web3 companies that are building NFTs, DAOs, and Metaverse tooling, infrastructure, and games.

As organic adoption rose and funding surged the demand for talent in the space has exploded. TrueUp, the tech jobs analytics platform, estimates there are 12,358 open crypto jobs in their March 2022 report. The top three job categories in this space are in Software Engineering, Marketing, Growth & Community and Data & Analytics. 

Exchanges still command most of the demand for talent in the space where the top three companies with the most open jobs are Binance, Crypto.com and Coinbase. Web3 has proven to be a remote first job market in comparison to other sectors. Slightly more than 40% of jobs are remote based.

According to a recent report by CoinMarketCap, those working in Web3 tend to prefer getting their salary in a mix of crypto and fiat, with stablecoins being the most popular form of payment.

While getting paid in the company’s native token might still be small, this could simply be early signs where, as Web3 becomes more mainstream, the proportion for native tokens grows.

Web3 reached a record level of 18,416 monthly active developers in 2021 according to Electric Capital’s Developer Report. This represents the highest level of participation in history with a 75% jump from 2021 levels.

At the same time 2021 reached an all-time high with 34,391 new developers contributing code to Web3 projects. This represented almost a 40% increase from the year before in 2020 and 14% increase from its previous all-time high in 2018.

Ethereum still commands the most developers with slightly more than 4000 monthly active open source developers. In comparison Bitcoin only has slightly more than 680 open source developers. It is estimated that 20% of new Web3 developers join the Ethereum ecosystem.

Through internal research at tr3butor we estimate about $12.8 billion in the form of compensation, rewards, grants or bounties that is waiting to be unlocked by talent in Web3 organizations. 

Trends and Observations in the Market

What crypto talent is most in demand?

According to The Blockchain Academy and Hired, the demand growth for all blockchain/crypto developers is growing by 300-500% a year. PWC estimates that blockchain will bring $1.6 trillion to the global economy and create 40 million jobs by 2030.

In addition, by 2030, people are expected to have about 50 billion IoT-enabled devices. Interesting projects are emerging at the intersection of IoT and blockchain technologies: IOTA, VeChain, etc. Therefore, there is an exponentially growing need not only for blockchain developers, but also for T-Shaped professionals, multistack developers who understand blockchain, smart contracts, low-level programming, and AI/ML. Currently there’s a significant shortage of supply for developers with these skills and experience.

There is also a shortage of developers in the context of programming languages. For example, Plexus notes a 300% increase in demand for Rust developers. Is this demand being fully met? Of course not. The market also needs specialists in Solidity, Viper, Cairo, Go, C etc.

As the demand for Web3 developers surges, it will also cause the demand for talent in Cybersecurity to increase because of the growing number of security threats.

In comparison to Web2, Web3 has more demand for jobs in Community, Developer Relations and Investing & Corporate Development. The less popular job category is currently Sales.

As the demand for digital assets increases, it is becoming clearer that Web3 organizations are hiring more non-technical roles with Marketing, Community, Support being key growth areas between 2020 and 2021.

Correlation Between Network Value and Talent

Electric Capital’s Developer Report for 2021 highlights a very interesting trend which shows that as the network value for Web3 assets increases, more developers tend to join the ecosystem. This is clearly visible in the 2016-2017 and 2020-2021 price surges. What’s even more interesting based on past trends is that the number of developers could continue to grow even if the prices peaked.

The ebb and flow of developer interest into the Web3 ecosystem reminds us of the infamous decision tree diagram from MakerDAO which shows how developer interests change based on asset price fluctuations.

However we can contrast this with the report from Electric Capital which shows that developers will still join Web3 even if prices may have peaked. However, what’s important to remember is that, while the past could be a good lesson on these trends, we’re quite certain that more talent needs to join the space because demand outstrips supply and will continue into the future.

It’s important for Web3 organizations to note that the more full-time developers they bring onboard the higher the chances these developers stay for the long-term as opposed to freelance developers. The Developer Report from Electric Capital shows that full-time developers that have joined from previous cycles tend to be still active today.

With the recent levels of funding being poured into the space we can extrapolate that as more full-time developers get onboarded to Web3, there’ll be more long term active developers in the space for years to come.

While the number of developers joining Ethereum and Bitcoin have been steadily growing with Ethereum significantly outpacing Bitcoin, the growth rate of developers joining other ecosystems has outpaced the growth in ETH and BTC by 86%. It is becoming clearer that a multi-protocol future is a definite trend.

This is supported further if we zoom in we can see that specific networks like Polkadot, Solana, Near, BSC, Avalanche and Terra have a faster initial ecosystem growth in developers if compared to the initial growth of developers in Ethereum. 

Employer Demand for Seniority and Experience

Along with market demand, the number of entry-level positions is growing. More often than not, candidates are required to have three years of experience or more, but there are not enough experienced employees for all employers. One strategy for employers to overcome this is to hire juniors and train them up internally.

Traditional and Crypto Worlds are Merging

In addition to native crypto companies, players from the traditional world that were not from the crypto sphere are entering the market. These players include banks, fintech, and large international corporations. Nearly 70% of banks are cautiously testing  blockchain in some way. According to a study by Blockdata, 32 of the top 100 public companies are positive about crypto, and 81 are using it for business.

Compensation in the crypto talent market

If we apply a Web2 lens to Web3 salaries and abstract away compensation for DAO contributors because it can vary greatly, we begin to see the following elements:

✅ According to Hired, the average salary of a blockchain/crypto developer: $150,000 - $175,000 per year.

✅ ZipRecruiter shows $154,550 per year with a maximum of $242,000 per year.

✅ Angellist graphically compares the crypto and non-crypto sectors. So, for developers in crypto according to their data, the average salary is 12.9% higher than in traditional IT development ($112k vs. $108k).  For non-technical roles, the ratio is almost the same - 12.7% higher ($89k vs $79k).

While average salaries, after peaking in late 2019 and early 2020, have come to their mean, Solidity developer salaries have been steadily rising since 2019.

Talent Experiences

What about the experiences of talent in Web3? We can see that Web3 leads over Web2 when it comes to compensation and benefits. Not only is the basic compensation higher in Web3 organizations, they have more tools at their disposal like token rewards or vesting in comparison to Web2 organizations. 

We can see that compensation is important but not the main driver for satisfaction. A recent study by MakerDAO shows that developers working in Web3 tend to have a high satisfaction score (average satisfaction score = 8.4). 

The main reasons why Web3 is able to retain talent with a high satisfaction score is primarily because developers have impactful work, collaborative community and autonomy.

Education and access to knowledge resources was identified as a major gap at the talent level to know where and how to contribute and also the practicalities of making a career switch which involved knowing more than just about the project or tech. It included understanding compensation, legal risks, benefits etc.

Understanding the Talent Recruitment Gaps

It’s becoming clear that Web3 is a force to be reckoned with. VCs have poured billions into startups, DAO treasuries have swelled to billions and centralized exchanges control billions more in funds. The demand for talent has never been greater and the major challenge lies in addressing the supply side. 

We also know that talent inflow has shown a correlation with asset prices and even if prices have peaked there’s a strong probability talent inflow will continue over the next few years. However even with this inflow the demand far outweighs the supply and the demand is growing beyond just purely technical roles. 

Through our own research, we estimate there’s more than 20,000 vacancies for Web3 positions with more than $5 billion in grants waiting to be unlocked by contributors.

While talent that have joined Web3 enjoy quite high satisfaction rates one of the main challenges lies in providing them with access to knowledge, education resources and real examples to help them make the leap into Web3.

It’s no secret that the best ROI for most projects will come from investing in talent recruitment. However it is still one of the least researched and most under-invested areas in Web3. Institutions, startups and DAOs will have to start investing and executing more seriously on building their employer brand, improving their recruitment practices and boost community development.

In view of all the research and lessons we have gathered there are still many gaps in Web3 recruitment that need to be understood better such as:

• Geographic breakdown of talent

• Demographics who are most inclined to adopt Web3 careers

• Current talent journeys into Web3

• Specific role functions with a supply shortage in Web3

• How reputation of talent and Web3 organizations assessed currently

• Impact and lessons of Web3 compensation

In order to better understand these gaps, tr3butor is launching a large-scale Web3 Talent Survey soon.

Why this survey is noteworthy

tr3butor has laid out data and research of the Web3 talent market from other industry players. However it's not enough. There’s a definite need for as much in-depth market research as possible. This is why tr3butor is kicking things off by launching a large-scale survey to better understand the maturity of the Web3 talent market and contribute positively to the ecosystem.

The survey will be conducted amongst current and potential Web3 contributors (both Tech and Non-Tech): Web3 pioneers, newcomers, and those who are just planning a transition from Web2 to Web3.

Congratulations! People have found your DAO. They’re dripping into Discord, lurking around, and asking questions about contributing.

What do you do?

Onboarding contributors can make it or break it for DAOs.

It is one of the most underestimated success factors for DAOs. It is also one of the hardest things to get right because people's attention spans are short and if they don’t have a clear path to follow, DAOs risk losing contributors.

DAOs can be overwhelming for newcomers especially for those who’re trying to transition from Web2 to Web3 worlds. Most people are used to being spoon fed structured roles with clear guidelines. In DAOs, contributors have to be both acute observers and self-starters in order to contribute effectively.

The knowledge on DAO onboarding is fragmented and constantly evolving, so we have managed to compile six tips for DAOs and two tips for Contributors to make the onboarding process seamless. Ultimately it takes both DAOs and Contributors to work together for a fruitful long-term collaboration.

Welcome mat

Nowadays Discord ends up being the gateway to most DAOs. Having a “Welcome” or “Intro” channel setup on Discord is critical to act as a stepping stone for contributors to get started.

The “Welcome” channel will typically breakdown the following for contributors:

• Mission and goals of the DAO

• Highlight any rules in the community

• Point to critical documentation for the project

• Link to other channels for contributors to proceed

• List out the typical FAQs contributors may have

The image below is an example of a “Welcome Mat” setup in the Discord of DAO Masters. It outlines at a high level the steps involved for contributors to get involved.

Document, document, document

A strong indication of the long term scalability and success of a DAO lies in its documentation. As the membership grows you’re going to need a structured way to onboard contributors more efficiently.

Documentation is where the DAO has the opportunity to expound on its mission, goals and values. This is where contributors can gauge if they’re a good fit for the DAO or not. This is where they can envision if they want to commit their valuable time to the efforts of the DAO.

The documentation also enables understanding of governance, voting and delegation of the native tokens of the DAO which helps contributors understand how they could impact the growth of the DAO in addition to their contributions.

Index Coop is often referred to as the gold standard for contributor onboarding documentation. The documentation clearly outlines the key steps contributors can walk through in order to familiarize themselves with the DAO and how the DAO prefers to onboard newcomers. Keep in mind that these preferences are subjective and it’s therefore critical to document them.

Having documentation can also act as a qualifying filter to ensure you’re getting high quality contributors. Only those who are most interested and willing to put in some effort will get onboarded.

Communicate regularly & individually

Scheduling regular calls for new joiners will help contributors get on the right track, find areas they want to contribute in and just make the overall process more efficient over the long term.

At Index Coop (image below) there’s a proposal to hold a Weekly New Joiners call where existing DAO members or Admins can gauge the interest and experience of new joiners and immediately add them to relevant channels, drives and meetings.

During the calls there’s even the functionality of matching the new joiners with mentors or buddies so that they can always rely on someone specific to reach out to for questions or more information. Matching buddies after the new joiners call is useful because you would have already assessed where to slot the new joiners in and who are the most relevant buddies to pair them up with.

Another useful aspect of these new joiner calls is to help assess what contributors are good at and what they enjoy working on and it also allows contributors to assess the kind of teams they might end up getting embedded with during the course of their DAO journey.

As the contributions increase and become more central to the DAO, the communications should also be ramped up. Core contributors definitely deserve more regular one-on-one calls as opposed to less frequent contributors.

Low hanging fruit

Sometimes the biggest barrier to contributions is just getting over the hump of getting started in some shape or form. This is why the most successful onboarding journeys are structured as low hanging fruit i.e. a simple yet concrete set of tasks for contributors to accomplish while familiarizing themselves with the DAO and their working peers or other members.

Index Coop does a really good job for newcomers by structuring the onboarding journey as a quest that is broken down into clear steps for contributors to find an area in which they can start contributing all the way to understanding how to vote and delegate their DAO tokens. The image below shows how the journey is structured under the New Owl Quest which is aimed at new contributors.

Reputation

As you onboard new contributors sometimes you’re just not sure what the reputation of these contributors are. The most straightforward type of reputation would be something like on-chain resumes, Github contributions or blog posts from specific contributors.

Tools like DeepResearch allow you take things one step further to assess contributors within the context of your community. DeepResearch allows you to analyze total engagement, messages per hour, or examining a specific user's relationships and activity ranking within that community.

Rankings

Another aspect you should consider making transparent during the onboarding process is if you’re implementing some kind of ranking system within the DAO. It’s important for contributors to know this before they start working or otherwise they would get demotivated later on.

Having some kind of ranking or points system can actually help gamify the experience and motivate contributors over time. You can actually design your ranking system to be in synergy with helping contributors level up their contributions over time too. As contributors level up they get access to more channels, challenging work and other forms of benefits.

You may not want to place too much weight on the ranking system because it may skew incentives amongst members, but at the same time it’s a good indicator for knowing which contributor to call upon for different tasks or challenges within the DAO.

Wayfinding

Now let's consider if you’re on the other side of the board game. What if you’re a contributor yourself? One of the first things you need to do is what is often referred to as wayfinding or in other words context building.

When wayfinding you have to take yourself out of the employer-employee mindset and imagine as if you’ve joined some sort of cooperative or group game. Instead of just waiting for instructions from a manager, you’re actively observing and determining your position in the group so that you can sketch out a path of progress for yourself within the DAO.

Adopt an owner mindset

As part of the evolution in mindset, another key shift is adopting an owner mindset with DAOs. As a contributor you literally have the opportunity to earn native tokens of the DAO. It is not about waiting for instructions from managers to perform tasks but instead, it involves you being a more collaborative player that is focused on outcomes and the long term success of the DAO.

One example of contributors adopting an owner mindset is to volunteer with the creation of documentation, especially when joining new DAOs that lack the appropriate documentation for newcomers. Contributors don’t have to always wait for the perfect onboarding journey. Instead, they can help shape it.

Conclusion

DAO onboarding journeys are still evolving because the space is still very new. While some may consider it challenging, DAO practitioners find the challenges an opportunity to shape an onboarding journey that helps them harness the talent their DAO is attracting. The growth in DAOs has shown that DAOs are here to stay and it represents the future of work.

Onboarding journeys will certainly be varied for different DAOs because each DAO will design a path that is best for them and their members. However the fundamentals of ensuring there’s transparency on the journey, clear documentation and regular communications for contributors will certainly go a long way.

On February 24, Putin's criminal regime began an inhuman war against Ukraine, jeopardizing not only the lives of millions of Ukrainians but also the security of the entire European continent and the principles of freedom and democracy around the world. This war affects everyone without exception.

We, the tr3butor team, were particularly affected by this war because at the beginning of the war, most of our employees were in Ukraine. Overnight we lost our homes, our peace of mind, and any certainty that we would be able to wake up tomorrow and embrace our families. For the first three weeks we helped with evacuations, fundraising for humanitarian needs and organizing logistics for the cities under endless shelling.

We succeeded, largely thanks to the incredible support of the entire international community. The day we’ve all been waiting for is finally here. ETHDenver 2022 has officially begun.

This year marks the fifth annual gathering of the largest, longest-running ETH event globally. ETHDenver is a collective vision brought to life and made free and open to everyone.

Builders, creatives, change-makers, and innovators are coming together around one goal – to accelerate the adoption of the brave new world.

Unlike most blockchain events, this year’s list has many thought leaders outside the crypto realm. Speakers from all walks of life will be featured, offering the unique perspective “outside looking in”.

What good is discussing innovation in an echo chamber, right?

Although the hackathon and prizes are a star attraction, the 10-day marathon will include countless events, workshops, keynotes, and of course, after-parties.

Thousands of attendees are flying in worldwide, and many DAOs will be hosting satellite events virtually and in-person all over the city. So make sure to check the schedule for the most up to date information.

ETHDenver starts today and will be running until February 20th, followed by a decompression retreat in the mountains from Feb 21st – 24th (more on this below).

Ten Tips on How to Get The Most Out of ETHDenver

1. Schedule meetings in advance. Make a list of anyone you want to link up, connect with, etc. and reach out to them like last week. A DM on Twitter with a calendly link is a great option. It’ll be disappointing to miss out on seeing someone because you didn’t plan, and their schedule got crazy.

2. Prioritise, make a note of the speakers you want to hear. There will be dozens and dozens of events. You can’t physically make it to all of them, so make sure to go thru the list carefully. Be honest with yourself.

3. Write down the questions you want to discuss at meetups or with the speakers.

4. Make a QR code or NFC "business" card. Save the planet and our pockets, forget about paper cards.

5. Find the people other people are gathering around. There are always people at conferences that tend to attract a group around them. These are your magnet personalities. So stick close to them, and you’ll get to interact with as many orbiting individuals as you like without the need for awkward introductions. Win. Win.

6. Prepare a pitch and practice it through your flight to Denver. Improvising is good, but why take the risk of screwing up something important. Make it crystal clear, then work on the delivery itself, out loud and preferably in front of a mirror at least a few times.

7. Introduce yourself first. It’s crypto. Everyone is weird, so leave your inhibitions at coat check, get a glass of bubbly and get out there and enjoy yourself some socialising.

8. Don't disregard kick-off events. Sometimes the more interesting connections happen when everyone is still eager and nervous, and unsure of their social standing in a new environment. You might get to hang out with someone who will be booked up for the rest of the event.

9. Bring a notebook (and a pen or two ). Please don’t think you’ll remember. Write it down. Nothing sucks more than forgetting that brilliant thought that made you so happy when you thought of it. Also good idea to ask about video/audio recordings that might be available after the event.

Part II. The Main Event At The Web3 Castle, Feb 17th – 20th

After the official opening ceremony, you can relocate to any number of cool events happening all across the city. These will be hosted by attending DAOs and other participating blockchain organisations.

Make sure you put your phone down and socialize like it’s 1999 to avoid missing the off-broadcast stuff (not everything will make it onto the official event calendar)

On February 18 and 19th, the castle will host dozens of speakers, panels and workshops. The schedule is jam-packed with exciting hands-on activities, workshops, guest talks, and challenges.

You can attend seminars and tutorials from leading DAOs covering how to build a mobile wallet, launch a DAO, or get started with NFTs.

This year also includes a special Colorado: Digital State event with Governor Jared Polis delivering a keynote. It will also have insights from Kimbal Musk and a live session with the Ethereum Founder himself, Vitalik Buterin.

February 20th will be the last day at the castle. All the teams competing in the #BUIDL hackathon will present their work.  After the judging, there the panel will decide on the winners. After that, there will be an award ceremony and a project exhibit. The closing ceremony will be followed by lots of afterparty-hopping all over town. This is because, dancing all night is a great way to stay warm.

Part III. The Rocky Mountain Retreat, Feb 21st – 24th

The retreat is back! Just two hours west of Denver is glorious snowy Breckenridge. The spot used to be a mining town but now, according to the retreat description, has a world-class ski destination, an elegant ode to its Victorian roots.

This is blockchain and chill time. At the retreat, you can host open events. In addition, lots of attending DAOs and teams will host cute little gatherings at the local bars, restaurants, shops and rented private spaces.
